Almost 90% of companies believe people will drive AI success, but few are investing in people strategies, according to new Aon study

Aon plc (NYSE: AON), a leading global professional services firm, has released the results of its first report, 'Human Capital Trends Study', which reveals a critical gap at the core of companies' AI strategies: organizations recognize that their people will drive AI success, but they are not investing in their people strategies.

According to the study, 88% of employers agree that AI will require their workforce to develop new skills, and they rank human capabilities such as adaptability, leadership, and change management as the most critical drivers of success in the next three years, even ahead of technical skills.

However, this recognition is not translating into action. While 73% of organizations have already deployed or are piloting AI programs, only 18% report that the majority of their workforce has participated in AI reskilling or upskilling programs in the past year. Limited resources or training budgets are cited as the main obstacle to developing skills internally, but only 28% have hired employees with AI experience, confirming continued reliance on internal talent development. The result is a disconnect between what organizations know will drive success and how they are prioritizing resources, a gap that is emerging as a material risk to enterprise value.

Results in Spain
• In Spain, data maturity is nine percentage points higher than the global average, but this does not always translate into proactive human capital management.

• Only 19% of organizations have a defined employee value proposition (EVP).

• Only 24% perceive strong and visible leadership commitment to well-being.

• Pay transparency can be a competitive advantage, but Spain is eleven percentage points below the global average, increasing the risk of inconsistent pay decisions and loss of trust.
